The manager can see which criteria the candidate met, where they excelled, where they fell short, and what evidence supports each assessment. The AI does the heavy lifting of structured analysis; the human makes the final call with full visibility into the reasoning.

Candidates can understand what was measured and why. In an explainable system, candidates receive feedback that reflects the actual criteria they were assessed against. They know what skills were evaluated, how their responses were interpreted, and where they stood relative to the role requirements. This transforms the candidate experience from a black-box judgement into a transparent process that respects the candidate’s investment of time and effort.

Building trust through transparency

Trust is the currency that determines whether AI hiring succeeds in practice. Without trust from hiring managers, candidates, and organisational leadership, even the most sophisticated AI system will fail to deliver value.

Hiring managers need to see the “why” behind every recommendation. When a recruiter reviews a shortlist generated by AI, they need to understand the reasoning as clearly as if a trusted colleague had done the screening and explained their thinking. This means surfacing the specific evidence that led to each recommendation, showing how candidates compare against defined criteria, and making it easy to interrogate any score that seems surprising. When hiring managers can follow the logic, they trust the output. When they trust the output, they use it. When they use it, the organisation realises the efficiency and consistency gains that justified the investment.

Candidates deserve to know what was assessed and how. This is not just an ethical position; it is a practical one. Candidates who understand the process engage more fully with it. They provide better, more relevant responses when they know what is being evaluated. They accept outcomes more readily, even unfavourable ones, when they can see that the process was fair and relevant. And they speak positively about the experience, strengthening the employer brand regardless of whether they got the job.

Organisations need audit trails for compliance and continuous improvement. Every assessment decision should be traceable from outcome back to evidence, from evidence back to criteria, and from criteria back to role requirements. This traceability serves dual purposes. It satisfies regulatory requirements for transparency and accountability. And it creates a feedback loop that allows the organisation to refine its assessment criteria, identify potential biases, and improve hiring outcomes over time.

Trust is not built through a single transparent interaction. It is built through consistent, explainable outcomes over time. When hiring managers see that the AI’s recommendations consistently align with on-the-job performance, they develop confidence in the system. When candidates consistently report that the assessment process was fair and informative, the employer brand strengthens. When compliance teams can consistently demonstrate that decisions are defensible, regulatory risk diminishes. This virtuous cycle only starts with explainability.
